Actually gillians are not all that special, they are what is commonly reffered to as a Menos Grande. The large black thing with a mask and not that strong (when they first appeared they were told to be extremely strong but they are later seen as one shot things by most of the main cast).
After that comes the Adjuchas level and I think that these are what some refer to as Gillian. These are the stronger hollows that vary in shapes but are all far stronger than the Menos Grande.
After that comes the Vasto Lorde, Aizen did not create the Vasto Lorde (Vasto Lorde is the highest rank of any hollow naturally existing as a holllow).

After that comes the Arrancar, an Arrancar is a hollow that have removed parts of its mask and in doing so gained Shinigami like powers. All of the Espada were Vasto Lorde's whom Aizen used the hogyoku and helped them remove their masks both to make them far stronger than normal Arrancar (yes naturally occuring Arrancars exists but they are weaker than those Aizen made with the hogyoku) and to gain an elite army. And probably as an experiment to test himself as well.
The stronger the original hollow the stronger the Arrancar, also the higher its rank the more humanlike it becomes. This is already present in that the classes after Menos Grande/Gillian grows more and more humanlike as it is, this process just further develops that process.
A regular hollow removing their mask would not be all that powerful, in order to be strong enough to be able to handle a relatively strong Gotei 13 member so would they have to be Gillian class or higher. Naturally with Vasto Lorde ones becoming the far strongest.

Good explanation, but not every espada was Vasto Lorde. Actually only starrk, baraggan and harribel were confirmed as Vasto Lorde, and probably ulquiorra was Vasto Lorde too looking at his strenght and pre-arrancar appearance (that would also suit to the fact that it was forbidden for those 4 to use resurreccion in Las Noches). Aaroniero (9th espada) was still gillian (the only one in espada). About others that's only speculations but quess that majority of them was just exceptionally strong adjuchas, after all Vasto Lorde was supposed to be above captain level and as arrancars they should be even stronger so IMO espadas who was taken out by only 1 average captain probably weren't Vasto Lorde.
Also naturally occuring arrancars weren't weaker than those created by hougyoku, starrk wasn't turned into arrancar by hougyoku, yet he was the strongest espada, also ulquiorra changed into arrancar in other way than by using hougyoku, although I don't know if we can say about him as natural arrancar since he didn't removed his mask by himself and it was rather unclear what actually happened (at least for me). Those 2 are the only complete natural arrancars, others like Grand Fisher ( to be honest I don't recall any other natural arrancars) was just incomplete and that's why they were weaker.
